长聘轨道对高校教师学术表现的影响及其组织差异性研究

      长聘制度是当前我国越来越多研究型大学逐步推广的人才聘任方式,它在引进、选拔优秀人才的同时,对高校教师学术研究的影响仍然具有不确定性。本研究基于对21所高水平研究型大学1099名教师进行的问卷调查和10年学术产出数据的挖掘,并以长聘轨道实施为准自然实验,采用多期双重差分模型分析了长聘轨道对教师学术表现的影响。分析发现,长聘轨道可能造成教师期刊论文数量的增加,但高水平期刊论文数量反而下降。研究进一步分析发现,在不同组织条件下,长聘轨道对教师学术表现的作用存在差异性。具体来看,相较于工科而言,理科教师在高水平学术发表方面更容易受到长聘轨道的负面影响。在学术研究质量相对偏低的大学,长聘轨道的实施不仅不能显著提升个人的学术产出数量,而且还更容易造成个人学术产出质量的下降。基于研究发现,本研究提出了完善长聘轨道制度的若干建议。
英文摘要
      The tenure system, an increasingly prevalent faculty appointment mechanism in Chinese research universities, aims to recruit and retain exceptional talent. However, its impact on scholarly output remains ambiguous. This study examines the effects of tenure track on faculty research performance using a dataset of 1099 faculty members from 21 high-level research universities, incorporating their ten years of publication data. Employing a multi-period difference-in-differences model with the tenure track reform as a natural experiment, the analysis reveals that tenure track increases the quantity of journal articles but decreases the number of publications in high-impact journals. Further investigation demonstrates that the influence of tenure track on faculty research performance varies across organizational contexts. Specifically, faculty in science disciplines experience a more pronounced negative effect on high-impact publications compared to those in engineering. In universities with comparatively lower research quality, tenure track implementation does not significantly increase faculty productivity and may even diminish the quality of scholarly output. Based on these findings, the study offers recommendations for reforming the tenure system.
